The story of how an honest dialogue with the team became a point of growth and led to the management of four departments in the Kolesa Group.
From Arabic Philology to sales
I am a philologist of the Arabic language by training. She studied in Damascus, Syria. In 2012, she returned to Kazakhstan with a diploma and knowledge of two languages — Arabic and English. It was difficult for me to find a job. Salaries at schools were not quite suitable, and there was little experience.
Then I got a job in the customer care service at a discount center. One day, I happened to see the salaries of sales managers and was motivated to earn as well. That's how I joined the sales department.
It wasn't a "career plan." It was an honest desire to earn money. I had to support myself and help my family.
Later, I worked for a travel company, then in the FMCG field in the south of Kazakhstan — I managed two teams there, about 40 people in total.
In 2020, I was invited to Kolesa Group to head the sales department in Astana.
It was a new city, a new field — digital advertising instead of FMCG - and a young team. The task was simple and difficult at the same time: to grow the indicators and the department.
New team
When I moved to Astana, my team and I immediately started implementing plans, discipline strengthened, and performance grew.
The Kolesa Group conducts a 360 assessment every six months. It is a tool through which managers and supervisors receive honest and comprehensive feedback on their work.
When I received the results, my score turned out to be one of the lowest among all managers. I'm used to being a loved one. That's why it was a blow to me.
We didn't hide it. We gathered with the team and openly discussed everything. There is a value in the company of "honesty" — to speak bluntly. And so they did: without hints and insults.
This was a turning point in the work. We reviewed the processes in the team: we introduced 1:1 meetings every two weeks, agreed on the rules of interaction, and began regularly reviewing complex cases at team meetings. We conducted internal team building and gradually built trust.
As a result of this work, the next three years have become one of the strongest in my career.:
- the team has grown 3-4 times in terms of performance;
- almost the entire line—up has been preserved, which is a rarity for sales;
- In 2022, Astana took 4 out of 5 annual awards for the best performance within the team.
Then I realized that trust does not arise by itself. It needs to be built and it starts with an honest conversation.

New position and challenges
Later, I returned to Almaty and went on maternity leave. After the release, she received an offer to take up a new position for the company — director of advertising sales. Now I run four departments: sales in Almaty, Astana, Uzbekistan and the media department.
At the beginning of my work, I had two main challenges.
The first is to keep the balance. Previously, I was only in charge of the sales department in Astana, but now I am responsible for sales in three cities. It was important to remain objective and not allow personal attachment to the Astana team to influence decisions.
The second is adaptation to the Uzbek market. Everything is different there: the market, the pace, the mentality. Customer trust is formed more slowly — it takes more time and attention to detail.
What helps Zara in her work
The first is communication. If I hadn't been able to speak directly, listen, and negotiate, my career would have been different.
After the story with the low score, I stopped expecting that "they would love me anyway." Therefore, the second thing is to work consciously with the team.
The third is development. Kolesa Group has everything for this: thoughtful adaptation, clear grades, development courses and mentoring. My mentor, Dmitry Botanov, CEO of Kolesa Group, helped me at the time. He supported me at a time when I wanted to give up everything, and helped me figure out where to move on.
And also honesty. I am always honest with my team. If the request is adequate and does not harm the business, I will defend the team in front of the product and management. If the team is wrong, I will say it directly.

Why everyone should go through sales
Sales is the best school of soft skills.
You will learn:
- Don't be afraid of rejection
- negotiate
- counting money
- understand the product
- perform
- assure
Even if you leave sales after a year, you will come out a different person. With an inner core. Salespeople grow into strong leaders, coaches, and leaders. Therefore, if you are in doubt whether to go into sales, just try it.

She teaches negotiation unnecessarily. It teaches you to sell value, not to persuade. And it helps to build a professional sales manager position.
Kolesa Group.
- команда выросла в 3–4 раза по показателям;
- почти весь состав сохранился — для продаж это редкость;
