Kolesa Group conducted a study to analyze the middle management market in Kazakhstan IT: to determine the real income level of team leaders, to identify the key levers of their salary growth.
Today, the IT market is designed in such a way that business leaders are critically important in all areas: from development and analytics to sales and HR. It is the middle managers - team leaders, technical leaders and department heads — who are the core of the company's development.
The purpose of the study is to analyze the middle management market in Kazakhstan IT:• determine the real income level of team leaders;• identify the key levers of their salary growth;• track how the role of the manager changes as the team expands.
Research methodology The study was conducted in June 2026 in the format of a quantitative online survey in specialized IT communities and industry chat rooms. 114 active team leaders from different fields took part in it: backend, frontend, QA, ML, DevOps, analytics, etc. They work in Kazakhstani and international companies in the Republic of Kazakhstan and abroad.
The median and the 75th percentile, the upper salary threshold for a quarter of the highest-paid professionals, were used to analyze income.
Demographics and expertise of specialists
Most of the participants have been working in their field for 7 years or more, that is, people with an impressive background become team leaders. There are the least newcomers with up to 2 years of IT experience among the surveyed team leaders.
Where the team leaders work
The vast majority of respondents work in Almaty, 19% work in the capital, and 6% work in other cities of Kazakhstan. Another 4% are team leaders from other CIS cities.

In a team of 1-6 people, leads often perform tasks on their own, while in teams of 7-15 people, leads are engaged in managerial work.

The gap between professional experience and experience in a role
80% of respondents have been working in their field for 4+ years, but 52% have been leading a team for no more than two years.
In contrast to the experience as a supervisor, the overall professional experience of the participants is higher. 39% of team leaders have been working in their profession for 7 years or more. The sample is dominated by specialists with a long professional background who have recently started leading teams.

35% of the sample is accounted for by IT product companies. The financial block gives almost the same amount in total: banks and finance — 16%, fintech — 15%. Telecom occupies 11%. Other areas: outsourcing 6%, EdTech 4%, MedTech, trade and startups — 3%. The "Other" category includes specialists from the fields of insurance and tourism.

The most common team size among the participants is 7-10 employees: That's what 30% of the team leaders said. Salaries in 2026
The income level of managers depends on the direction of development, the type of company and experience as a leader.

The "Other" category includes specialists from related fields: marketing, influencer marketing, and media.

Note: The horizontal line indicates the median, and the dot indicates the average salary.

In teams with 1 to 15 employees, the median stands still (1.55–1.65 million). At the level of 16 people, there was a 60% jump to 2.65 million. They don't pay for the number of people, but for the transition to a strategic role. Team leader's functionality
The survey revealed that the functions of the team leader are divided into three key blocks: management, technical expertise and leadership. The team leaders noted which tasks they work with depending on the function.

Key observation: Only 23% of team leaders are responsible for budget and finance, the rarest function in the management unit.

Key observation: becoming a manager, a team leader in Kazakhstan does not cease to be an engineer. Management is added to the technical work, not replaced.

Key observation: team leaders consider working with people to be almost entirely their own. Protection of interests, mentoring, hiring, conflicts, 1:1 — all in the range of 78-84%.How the payment system and bonuses generate income for the team leader
The presence of a separate salary fork directly affects the final figures. Team leaders in companies with a fixed fork earn 25% more: the median is 2.0 million tenge versus 1.6 million tenge for specialists without it.

All 114 respondents answered the question about the salary fork . 79 people work in companies without a separate fork, and 35 specialists work with a fork. The difference in median income between them is 400 thousand tenge, or 25% in favor of those who have a separate fork.

The most common scheme is annual bonuses, which was chosen by 32% of respondents. At the same time, the median in this group is only 1.55 million. This practically corresponds to the indicators of specialists who have no bonuses at all — their median income is 1.5 million tenge with 35 respondents.Portraits of team leaders by direction
In the top functions of all four areas, technical work stands next to managerial work: at the Backend it is resource planning (92%) and process optimization (89%), at the Frontend it is code review (100%), architecture (100%) and mentoring (100%). The Frontend and QA data are based on samples of 17 and 16 people, so the values are 100% they only mean "all the respondents in the group have noted". Backend-development Sample size: 37 respondents Frontend-development
Sample size: 17 QA respondents
Sample size: 16 respondents Analytics
Sample size: 10 respondents
Conclusions of the study
The salary of a team leader is determined by the scale of responsibility. In the early stages, income in the role of a team leader may not change much, but the transition to managing a large team gives a noticeable jump in salary. The format of the work is also changing: from technical leadership to strategic leadership.
At the same time, the team leader can receive significantly different income depending on the specialization, industry and compensation system of the company. The greater the influence of a manager on people, processes, and business outcomes, the higher his salary.
